Correlation analysis on transformational leadership,organizational commitment and work immersion of surgical nurses in grade-A tertiary hospitals in Sichuan Province

Abstract: Objective To investigate the status quo of transformational leadership,organizational commitment and work immersion of surgical nurses in grade-A tertiary hospitals in Sichuan Province,analyze the mediating effect of organizational commitment. Methods A cross-sectional study was conducted to select 346 surgical nurses from eight grade-A tertiary hospitals in Sichuan Province from July to August 2022. The general information questionnaire,transformational leadership scale,organizational commitment scale and work immersion scale were used to collect survey data. AMOS 22.0 was used to analyze the mediating effect of organizational commitment in transformational leadership and work immersion. Results The scores of transformational leadership,organizational commitment and work immersion of surgical nurses ingrade-A tertiary hospitals were (85.61±19.18),(80.19±19.18) and (40.92±10.91)points,respectively. The difference analysis showed that there were statistically significant differences in the scores of transformational leadership among surgical nurses with different gender,education level,working years,job category and whether they undertook clinical teaching tasks(all P<0.05). There were statistically significant differences in the scores of organizational commitment among surgical nurses with different genders,education levels,working years,personnel relations,job categories,whether they were specialist nurses,and whether they undertook clinical teaching tasks(all P<0.05). There were statistically significant differences in the scores of work immersion among surgical nurses with different gender,education level,working years,average monthly income,whether they were specialist nurses or not,and whether they undertook clinical teaching tasks(all P<0.05). The correlation analysis showed that the dimensions scoresand total scores of transformational leadership and organizational commitment were positively correlated with the dimensions scoresand total scores of work immersion in surgical nurses ingrade-A tertiary hospitals(all P<0.05). The mediating effect analysis showed that organizational commitment had a positive effect on the relationship between transformational leadership and work immersion of surgical nurses ingrade-A tertiary hospitals,and mediating effect was 0.104,accounting for 16.46% of the total effect. Conclusion The work immersion of surgical nurses in grade-A tertiary hospitals in Sichuan Province is at a medium level,and further targeted interventions are needed to improve nurses' work immersion status. Among them,organizational commitment and transformational leadership play an important role in improving nurses' work immersion.Improving nurses' transformational leadership and organizational commitment is conducive to improving nurses' work immersion.
