Analysis of the current status and influencing factors of professional success among nurses in grade-A tertiary hospitals in Changsha City

Abstract:

Objective To investigate the current status of professional success among nurses in grade-A tertiary hospitals in Changsha City and its related influencing factors,in order to provide reference for improving nurses' sense of professional success in grade-A tertiary hospitals in Changsha. Methods A convenience sampling method was used to select 506 nurses from grade-A tertiary hospitals in Changsha City from October 2024 to March 2025 as the subjects. The professional resilience scale,organizational support scale,and nurse professional success scale were used for the survey,and the data were analyzed. Results The professional resilience score[MP25P75)] of 506 nurses in grade-A tertiary hospitals in Changsha City were 100.00(86.75,117.00)points,the organizational support score was 49.00(39.00,55.00)points,and the professional success score was 73.00(67.00,79.00)points. There were statistically significant differences in the total scores of professional success among nurses in grade-A tertiary hospitals in Changsha City regarding first academic degree,administrative position,number of further education or training,reasons for choosing nursing,scientific research achievements or team awards,number of academic conferences attended,whether serving as a preceptor,and whether they have received career planning(all P<0.05). Professional success of nurses was positively correlated with professional resilience and organizational support(r=0.725,0.576,both P<0.05). Whether serving as a preceptor,professional resilience and organizational support were all main influencing factors of nurses' professional success in grade-A tertiary hospitals in Changsha(all P<0.05). Conclusion The professional success of nurses in grade-A tertiary hospitals in Changsha is at a moderate to high level,with professional resilience and organizational support being independent influencing factors. Based on this,nursing managers should develop personalized improvement plans from multiple perspectives,actively take intervention measures to continuously improve nurses' sense of professional success,thereby maintaining the stability of the nursing team and promoting its sustainable development.
