Abstract: Objective To explore the influence of organizational support on turnover intention of medical staff, further analyze the mediating effect of job burnout between organizational support and turnover intention,so as to provide theoretical basis for reducing turnover intention of medical staff. Methods In November 2022,an online questionnaire survey was conducted on medical staff from five tertiary public hospitals in Qingdao City using the organizational support scale, occupational burnout scale, and turnover intention scale, and the data were analyzed. Results The score of organizational support among medical staff was (87.42±17.59)points,the total score of job burnout was (52.79±19.01)points,and the score of turnover intention was (8.44±3.55) points. The organizational support was negatively correlated with job burnout and turnover intention(r=-0.583,-0.631,both P<0.01),while job burnout was positively correlated with turnover intention(r=0.630,P<0.01). The organizational support significantly affected turnover intention and job burnout, and the job burnout played a partial mediating role between organizational support and turnover intention, the mediating effect accounted for 35.5% of the total effect, the 95%CI of mediating effect was -0.052 1--0.038 1. Conclusion The hospital managers should pay attention to the turnover intention of medical staff, strengthen organizational support for medical staff, and reduce turnover intention by playing a dual role of improving organizational support and reducing occupational burnout.
