Moderating roles of psychological capital between core competency and work engagement among specialist nurses

Abstract:

Objective To investigate the current status and influencing factors of work engagement among specialist nurses,and to examine the moderating role of psychological capital in the relationship between their core competency and work engagement. Methods A cluster sampling method was used to conduct a questionnaire survey among 243 specialist nurses from four grade-A tertiary general hospitals in Foshan City from March to April 2025,assessing their core competency,psychological capital,and work engagement. SPSS 27.0 was used for data analysis. Results The total scores for core competency,psychological capital,and work engagement were (153.84±29.71),(95.60±26.71),and (42.01±8.80)points,respectively. Correlation analysis revealed that there were significant positive correlations between the core competencies of specialist nurses and their psychological capital and work engagement(r=0.331,0.457,both P<0.01). The moderation effect analysis indicated that the moderating role of psychological capital was significant(β=0.263,P<0.05),suggesting that a higher level of psychological capital strengthened the positive predictive effect of core competency on work engagement. Simple slope analysis showed that the impact of core competency on work engagement was statistically significant at both high and low levels of psychological capital(βlow=0.656,βhigh=1.219,both P<0.05). The Johnson-Neyman method further identified the boundary value for this moderating effect as -2.306 6. Conclusion The work engagement of specialized nurses is at a moderate to high level,and psychological capital plays a positive moderating role between core competency and work engagement among specialist nurses. Nursing managers can enhance the promoting effect of core competency on work engagement by implementing psychological capital intervention programs,thereby improving the quality of nursing care.
