Chain mediation of work engagement and job satisfaction between nurses' perceptions of decent work and turnover intention

Abstract: Objective To investigate the multiple mediating roles of work engagement and job satisfaction between nurses' perceptions of decent work and turnover intention. Methods From July to August 2023,460 nurses from three grade-A tertiary hospitals in Hangzhou were selected as research subjects using convenience sampling. A general information questionnaire,decent labor perception scale,Utrecht work engagement scale,Minnesota satisfaction scale,and turnover intention scale were used for the survey to construct and test the chain mediation effect. Results The perceptions of decent work score of 460 nurses from three grade-A tertiary hospitals in Hangzhou was (53.42±10.63)points,the work engagement score was (51.17±16.27)points,the job satisfaction score was (71.95±13.68)points,and the turnover intention score was (14.07±3.83)points. Nurses' perception of decent work,work engagement,and job satisfaction were significantly negatively correlated with their turnover intention(r=-0.432,-0.435,-0.495,all P<0.01). Perception of decent work was positively correlated with work engagement and job satisfaction(r=0.590,0.728,both P<0.01),and work engagement was positively correlated with job satisfaction(r=0.728,P<0.01). The mediation effect analysis showed that work engagement played a partially mediating role between the perception of decent work and turnover intention,with a mediation effect value of -0.024(95%CI:-0.054-0.003),accounting for 15.4% of the total effect. The partial mediation effect of work satisfaction between perception of decent work and turnover intention was not significant,with an effect value of -0.043(95%CI:-0.069--0.019),accounting for 27.6% of the total effect. Work engagement and job satisfaction played a chain mediating role between perception of decent work and turnover intention,with an effect value of -0.035(95%CI:-0.053- -0.015),accounting for 22.4% of the total effect. Conclusion Nurses' perception of decent work can not only directly affect their turnover intention,but also affect their turnover intention through a chain mediation effect of work engagement and job satisfaction.
