Mediation of organizational commitment between workplace loneliness and turnover intention of nurses employed in different places in Shenzhen City

Abstract: Objective To explore the relationship between workplace loneliness,organizational commitment and turnover intention of nurses employed in other places in Shenzhen City,provide a basis for reducing the turnover intention level of nurses in Shenzhen City. Methods The convenience sampling was used to select 468 nurses employed in other places from four tertiary general hospitals in Shenzhen City from March to August 2021. The self-compiled general demographic questionnaire,turnover intention scale,workplace loneliness scale,organizational commitment scale were used to conduct the questionnaire survey,and the data were analyzed. Results The score of turnover intention among nurses employed in other places in Shenzhen City was(1.98±0.62)points,and the incidence rate of turnover intention was 45.1%. The score of workplace loneliness was(24.41±6.03)points,and the score of organizational commitment was(51.48±14.14)points. The workplace loneliness and turnover intention were significantly negatively correlated with organizational commitment(r=-0.326,-0.163,both P<0.01),workplace loneliness was significantly positively correlated with turnover intention(r=0.315,P<0.01). The organizational commitment had a partial mediating effect between workplace loneliness and turnover intention,with a mediating effect of 0.035,accounting for 13.15% of the total effect. Conclusion The turnover intention level of the nurses employed in different places in Shenzhen City is relatively high,so the hospital management department should reduce their workplace loneliness to increase their organizational commitment,which is conducive to the turnover intention level of the nurses employed in different places and guarantees the stability of the nursing team.
