Mediating role of job satisfaction in person-organization fit and subjective well-being among contract nurses in military hospitals

Abstract: Objective To explore the relationship between person-organization fit and subjective well-being of contract nurses in military hospitals,and the role of job satisfaction in it,so as to provide reference for improving nurses' subjective well-being. Methods From November to December 2021,totally 445 contract nurses were collected from three military hospitals in Xi'an City by convenience sampling,the questionnaire investigation was performed by the nurse person-organization fit assessment scale,the nurse job satisfaction scale and the overall happiness scale,and the data were analyzed. Results The subjective well-being score of contract nurses in military hospital was (78.49±14.41)points. The subjective well-being was positively correlated with person-organization fit and job satisfaction(r=0.312,0.492,both P<0.01),and the job satisfaction was positively correlated with person-organization fit(r=0.430,P<0.01). The job satisfaction played a partial mediating role in the relationship between person-organization fit and subjective well-being. Conclusions The nurses' person-organization fit has a positive predictive effect on subjective well-being,and job satisfaction plays a mediating role between nurse's person-organization fit and subjective well-being. Improving nurse's person-organization fit and job satisfaction can improve nurse's subjective well-being.
