Mediating effect of job crafting in low seniority clinical nurses between occupational calling and occupational delayed satisfaction

Abstract: Objective To understand the current situation of job crafting,occupational calling,and occupational delayed satisfaction among low seniority clinical nurses,explore the mediating effect of job crafting between occupational calling and occupational delayed satisfaction,and provide reference ideas and empirical support for improving clinical nursing staff's work engagement and work performance. Methods Convenience sampling was used to select 349 junior clinical nurses from three grade-A tertiary hospitals in Nanjing as the research subjects from March to May 2023,and questionnaire surveys were conducted using the general information questionnaire,job crafting scale,occupational calling scale,and occupational delayed satisfaction scale,and the data were analyzed. Results Low seniority clinical nurses scored (72.62±16.89)points for job crafting,(41.70±9.69)points for occupational calling and (22.03±4.09)points for occupational delayed satisfaction. There were statistically significant differences in job crafting scores of low seniority clinical nurses with different genders,years of work experience,degree of passion for nursing work,and monthly night shifts(all P<0.05). There were statistically significant differences in occupational calling scores of low seniority clinical nurses with different gender,marital status,educational level,professional title,employment form,degree of passion for nursing work,and monthly night shifts(all P<0.05). There were statistically significant differences in occupational delayed satisfaction scores of low seniority clinical nurses with different ages,professional titles,degree of passion for nursing work,and monthly night shifts(all P<0.05). Low seniority clinical nurses' job crafting scores was positively correlated with occupational calling scores and occupational delayed satisfaction scores(r=0.842,0.416,both P<0.01),occupational calling scores was positively correlated with occupational delayed satisfaction scores(r=0.428,P<0.01). Occupational calling had a direct positive predictive effect on occupational delayed satisfaction(β=0.428,P<0.01),and job crafting could indirectly affect occupational delayed satisfaction as a mediating variable(β=0.218,P<0.01),with a mediating effect accounting for 37.89%. Conclusion The job crafting,occupational calling and occupational delayed satisfaction of low seniority clinical nurses are at a moderate level. Nursing managers need to focus on the cultivation of job crafting ability and the stimulation of occupational calling of low seniority clinical nurses,which in turn improves their level of occupational delayed satisfaction.
