Analysis of the relationship between organizational commitment,psychological disengagement and thriving at work of clinical nurses in grade-A tertiary hospitals in Nanjing

Abstract: Objective To understand the present situation and correlation of organizational commitment,psychological detachment and thriving at work of clinical nurses in grade-A tertiary hospitals on Nanjing. Methods From January to April,2024,441 clinical nurses from grade-A tertiary hospitals in Nanjing were selected for a questionnaire survey using demographic data questionnaire,medical staff organizational commitment scale,psychological disengagement scale and thriving at work scale,and the data were analyzed. Results The scores of organizational commitment,psychological detachment and thriving at work of 441 clinical nurses were (50.62±5.72),(13.08±2.54) and (47.25±14.16)points. The dimensions of organizational commitment,psychological disengagement and thriving at work were positively correlated(r=0.321-0.954,all P<0.05). The structural equation model showed that organizational commitment had both direct and indirect effects on thriving at work,in which the direct effect of organizational commitment on thriving at work was 0.189,and the indirect effect of psychological disengagement on thriving at work was 0.247,accounting for 56.65% of the total effect(both P<0.01). Conclusion Hospital administrators can improve nurses' emotional commitment to the organization by properly empowering and optimizing the assessment system. At the same time,clinical nurses can also achieve psychological separation by decomposing and refining work tasks,and actively developing interests and hobbies,so as to finally achieve job prosperity and their own career growth.
