Mediating effect of decent work perception on the relationship between job burnout and job satisfaction among nurses in county-level hospitals

Abstract: Objective To explore the mediating effect of decent work perception on the relationship between job burnout and job satisfaction among nurses in county-level hospitals,analyze ways to improve nurse job satisfaction,and provide suggestions for hospital managers. Methods From March to June 2024,976 practicing nurses from three county-level hospitals in Eastern Sichuan Province were selected as study subjects using convenience sampling. Surveys were conducted using a demographic questionnaire for nurses,the nurse job burnout scale,the decent work perception scale,and the job satisfaction rating scale,and the data were analyzed. Results The score for nurses' job burnout was (42.34±24.99)points,the score for decent work perception was (49.42±8.61) points,and the score for job satisfaction was (129.35±18.10)points. Job burnout was negatively correlated with decent work perception and job satisfaction(r=-0.632,-0.645,both P<0.05),while decent work perception was positively correlated with job satisfaction(r=0.849,P<0.05). Job burnout could directly affect nurses' job satisfaction levels,and could also indirectly affect nurses' job satisfaction through the mediating effect of decent work perception,accounting for 21.9% of the total effect. Conclusion The job satisfaction of nurses in county-level hospitals is at a moderate level. Reducing nurses' job burnout and improving their decent work perception are of great significance for improving job satisfaction.
