Mediating role of psychological resilience between work alienation and occupational plateau among nurses in grade-A tertiary hospitals in Xi'an City

Abstract:

Objective To investigate the mediating role of psychological resilience between work alienation and occupational plateau among nurses in grade-A tertiary hospitals in Xi'an. Methods From May to October 2024,782 nurses from grade-A tertiary hospitals in Xi'an were selected as the research subjects. A questionnaire survey was conducted using the psychological resilience scale,job alienation scale,and career plateau scale. The relationships between variables were examined using mediation effect analysis. Results The career plateau score of nurses was (49.76±7.16)points,among which 469 people had career plateau,accounting for 59.97%. Psychological resilience was significantly negatively correlated with job alienation and career plateau(r=-0.182, -0.228,both P<0.01). Job alienation was significantly positively correlated with career plateau(r=0.171,P<0.01). Psychological resilience partially mediated the relationship between job alienation and career plateau,with the mediating effect accounting for 21.86% of the total effect. Conclusion Work alienation can not only directly affect the professional plateau state of nurses in grade-A tertiary hospitals in Xi'an,but also indirectly affect their professional plateau level through psychological resilience. Enhancing nurses' psychological resilience and improving work alienation state is of great significance for preventing and alleviating the phenomenon of professional plateau.
