Abstract: Objective To explore the influencing factors of the transformation impact of new nurses, and analyze the correlation between the transformation impact of new nurses and the turnover intention. Methods From June to October 2023,convenience sampling was used to select nurses who have worked in Anhui,Jiangsu,Zhejiang and other provinces within 2 years of graduation as the research subjects. The general information questionnaire, the new nurse transformation impact scale, the employee occupational adaptability scale, and the turnover willingness scale were used for investigation and research. Results The transformation impact score of 364 new nurses was (86.62±20.10)points. Regression analysis showed that occupational adaptability, turnover intention, average weekly overtime hours, hospital adaptation status, different educational backgrounds, household registration location, average weekly working hours, and the number of night shifts in the current month were the main influencing factors of the transformation impact of new nurses(adjusted R2=0.391,all P<0.05). The transformation impact score of new nurses was positively correlated with the score of turnover intention(r=0.454,P<0.01). Conclusion The level of transformation impact for new nurses is relatively high, and managers should optimize their management structure, reduce the level of transformation impact for new nurses, and promote role adaptation.
