Abstract:

Objective To investigate the current state of work engagement among oncology nurses in grade-A tertiary hospitals, and to analyze the correlation between psychological capital, organizational silence and work engagement, with a view to providing references for administrators to formulate interventions to enhance nurses' work engagement. Methods From February to March 2025,a convenience sampling method was used to select 408 oncology nurses from seven grade-A tertiary hospitals across three provinces/cities in China. The survey was conducted using a general information questionnaire, the shortened version of the work engagement scale, the psychological capital questionnaire, and the nurse organization silence assessment questionnaire, and the data were analyzed. Results Among 408 oncology nurses, the total scores of work engagement, psychological capital, and organizational silence were (35.54±8.83),(108.10±16.96) and (51.60±17.30)points,respectively. Work engagement was positively correlated with psychological capital(r=0.730,P<0.01),and negatively correlated with organizational silence(r=-0.207,P<0.01). Professional title, psychological capital, and organizational silence were identified as the primary influencing factors of work engagement(all P<0.05),collectively explaining 55.9% of the total variance. Psychological capital played a partial mediating role between organizational silence and work engagement, accounting for 53.221% of the total mediating effect. Conclusion The work engagement of 408 oncology nurses in grade-A tertiary hospitals is at a moderate level. Professional title, psychological capital, and organizational silence significantly influence work engagement. Nursing administrators should optimize the professional title promotion system, cultivate psychological capital, and reduce organizational silence to enhance oncology nurses' work engagement.
