Research on the organizational support paths for young talents' sense of gain in public hospitals

Abstract:

Objective To understand the status quo of young talents' sense of occupational attainment in public hospitals,analyze the effect of organizational support on young talents' sense of occupational attainment,and construct a scientific and feasible path to improve organizational support. Methods From January to December 2025,420 young talents ≤35 years old in six public hospitals in Tianjin were selected and randomly divided into an intervention group of 210 and a control group of 210. Baseline evaluation of sense of gain was conducted before intervention,and data analysis was completed. The control group adopted the routine talent management mode of the hospital,and the intervention group implemented standardized comprehensive organizational support intervention with career development,emotional care and value identification as the core on this basis. The intervention period was 12 months,with sense of career growth,sense of work value and sense of organizational belonging as the main observation indicators for evaluation,and the data were analyzed. Results There were no statistically significant differences in the total score and sub-dimension baseline scores of career growth,work value and organizational belonging sense of gain between the two groups before intervention(all P>0.05),with balanced baseline comparability. After intervention,the total score of career growth sense of gain in the intervention group[(4.26±0.58)points] was higher than that in the control group[(3.52±0.64)points](t=12.354,P<0.01). The total score of sense of work value[(4.31±0.52)points] was higher than that of the control group[(3.48±0.61)points](t=14.267,P<0.01). The total score of sense of organizational belonging[(4.40±0.49)points] was higher than that of the control group[(3.55±0.63)points](t=15.189,P<0.01). The compliance rate of each dimension in the intervention group (89.52%,91.43%,93.33%) was also significantly higher than that in the control group(62.38%,60.48%,63.81%)(χ2=42.365, 48.721,53.108,all P<0.01). Conclusion Systematic organizational support can significantly improve the sense of occupational attainment,sense of work value and sense of organizational belonging of young talents in public hospitals. The construction of a multi-level,precise and long-term organizational support system can stabilize the talent team,stimulate endogenous motivation,and promote the high-quality development of public hospitals.
