Mediating role of self-efficacy in the relationship between perceived organizational support and job crafting among emergency department nurses

Abstract:

Objective To understand the intrinsic mechanisms among perceived organizational support,self-efficacy,and job crafting of emergency department nurses,and to analyze their influencing factors and mediating pathways,so as to provide references for the management of emergency nursing teams. Methods From March to May 2025,a cross-sectional survey was conducted among 397 emergency department nurses from six tertiary hospitals in Beijing,who were selected via convenience sampling. Data were collected using the perceived organizational support scale,the general self-efficacy scale,and the job crafting scale,and were subsequently analyzed. Results The total score MP25P75) of perceived organizational support of 397 emergency department nurses was 50.00(41.00,63.00)points,the total score of self-efficacy was 34.00(27.00,40.00)points,and the total score of job remodeling was 74.00(61.00,84.00)points. The perceived organizational support was positively correlated with both self-efficacy and job crafting(r=0.177,0.341,both P<0.01). A positive correlation was also observed between self-efficacy and job crafting(r=0.289,P<0.01). The mediating path "perceived organizational support → self-efficacy → job crafting" was established (β=0.044,P<0.05),accounting for 12.90% of the total effect. Conclusion Self-efficacy partially mediates the relationship between perceived organizational support and job crafting. It is recommended that nursing managers could enhance emergency department nurses' job crafting and promote their sustainable career development by adopting a dual-pronged approach focusing on perceived organizational support and individual empowerment. Specifically,this can be achieved through optimizing supportive management strategies and implementing targeted empowerment training,thereby establishing a dynamic "support-empowerment-reshaping" management model.
