Mediating effect of organizational commitment between occupational fatigue and flourishing of ICU nurses

Abstract:

Objective To explore the impact of organizational commitment and occupational fatigue on the flourishing of ICU nurses,provide a basis for nursing managers to formulate targeted intervention measures to improve the mental health and comprehensive well-being of ICU nurses. Methods A convenience sampling method was used to select 243 ICU nurses from five tertiary hospitals in Jiangsu Province as the research subjects. From November to December 2023,a questionnaire survey was conducted among the ICU nurses using general information questionnaire,fatigue scale,professional quality of life scale,organizational commitment scale,and flourishing scale. The structural equation modeling was used to test the mediating effect of organizational commitment on the relationship between occupational fatigue and flourishing among ICU nurses. Results The total scores of flourishing,fatigue,empathy fatigue and organizational commitment among ICU nurses were (41.31±10.26),(7.87±3.56),(49.43±12.30) and (64.23±14.46)points,respectively. The total scores of physical fatigue,mental fatigue,and compassion fatigue were all negatively correlated with the total score of organizational commitment(r=-0.254,-0.220,-0.188,all P<0.01) and the total score of flourishing(r=-0.443,-0.409,-0.457,all P<0.01). The total score of organizational commitment was positively correlated with the total score of flourishing(r=0.445,P<0.05). The organizational commitment played a partial mediating role between occupational fatigue(composed of physical fatigue,mental fatigue,and compassion fatigue) and flourishing,with the mediating effect accounting for 27.27% of the total effect. Conclusions The organizational commitment is a mediating variable for occupational fatigue and flourishing among ICU nurses. The nursing managers should take measures such as creating a magnetic work environment to reduce occupational fatigue among nurses,improve their level of organizational commitment,and thereby enhance their flourishing levels and improve the quality of nursing care.
