军队医院合同护士工作满意度在个人-组织契合度与主观幸福感间的中介作用

Mediating role of job satisfaction in person-organization fit and subjective well-being among contract nurses in military hospitals

摘要: 目的 探讨军队医院合同护士个人-组织契合度与主观幸福感间关系,及工作满意度在其中发挥的作用,为提高护士主观幸福感提供参考。方法 2021年11—12月,采用方便抽样法抽取西安市三所军队医院445名合同护士,通过护士个人-组织契合量表、护士工作满意度评定量表和总体幸福感量表对其进行问卷调查,并对数据进行分析。结果 军队医院合同护士主观幸福感得分为(78.49±14.41)分。主观幸福感与个人-组织契合度、工作满意度均呈正相关(r=0.312、0.492,均P<0.01),工作满意度与个人-组织契合度呈正相关(r=0.430,P<0.01)。工作满意度在护士个人-组织契合度与主观幸福感间起部分中介作用。结论 护士个人-组织契合度对主观幸福感间有正向预测作用,同时工作满意度在护士个人-组织契合度与主观幸福感中起中介作用。提高护士个人-组织契合度和工作满意度水平有助于提升护士主观幸福感。

Abstract: Objective To explore the relationship between person-organization fit and subjective well-being of contract nurses in military hospitals,and the role of job satisfaction in it,so as to provide reference for improving nurses' subjective well-being. Methods From November to December 2021,totally 445 contract nurses were collected from three military hospitals in Xi'an City by convenience sampling,the questionnaire investigation was performed by the nurse person-organization fit assessment scale,the nurse job satisfaction scale and the overall happiness scale,and the data were analyzed. Results The subjective well-being score of contract nurses in military hospital was (78.49±14.41)points. The subjective well-being was positively correlated with person-organization fit and job satisfaction(r=0.312,0.492,both P<0.01),and the job satisfaction was positively correlated with person-organization fit(r=0.430,P<0.01). The job satisfaction played a partial mediating role in the relationship between person-organization fit and subjective well-being. Conclusions The nurses' person-organization fit has a positive predictive effect on subjective well-being,and job satisfaction plays a mediating role between nurse's person-organization fit and subjective well-being. Improving nurse's person-organization fit and job satisfaction can improve nurse's subjective well-being.
