护士职业认同在情绪智力与职业倦怠间的中介作用

Mediating effect of nurses' professional identity on emotional intelligence and occupational burnout

摘要: 目的 探讨护士职业认同感在护士情绪智力与职业倦怠间的中介作用,为护理管理者制定科学的干预措施提供参考。方法 采用便利抽样法,于2024年6—7月,选取南京市某三级综合医院临床护士为研究对象,采用一般资料调查表、情绪智力、职业认同及职业倦怠量表进行调查。使用结构方程模型检验护士职业认同在情绪智力与职业倦怠间的中介作用。结果 共调查510名护士,其情绪智力、职业认同感、职业倦怠得分分别为(84.61±18.12)、(109.52±22.94)和(66.90±23.16)分;护士情绪智力总分与职业倦怠总分呈负相关(r=-0.675,P<0.01),与职业认同感总分呈正相关(r=0.778,P<0.01),护士职业认同总分与职业倦怠总分呈负相关(r=-0.700,P<0.01);护士职业认同在情绪智力与职业倦怠间起部分中介作用,中介效应为-0.409,占总效应的57.61%。结论 护士情绪智力不仅可以直接影响职业倦怠,还可以通过职业认同感的中介作用间接影响职业倦怠。建议护理管理者加强对临床护士职业倦怠关注度,制定有效的支持政策及提供相应的情感支持。

Abstract: Objective To explore the mediating effect of nurses' professional identity between nurses' emotional intelligence and occupational burnout,providing reference for nursing managers to develop scientific intervention measures. Methods Convenience sampling was used to select clinical nurses from a tertiary general hospital in Nanjing as the research subjects from June and July 2024. General information questionnaire,emotional intelligence scale,professional identity scale,and occupational burnout scale were used for investigation. Structural equation modeling was employed to test the mediating role of professional identity between emotional intelligence and burnout. Results A total of 510 nurses were surveyed. The scores for nurses' emotional intelligence,professional identity,and occupational burnout were (84.61±18.12),(109.52±22.94) and (66.90±23.16)points,respectively.The total score of emotional intelligence was negatively correlated with occupational burnout(r=-0.675,P<0.01),and positively correlated with professional identity(r=0.778,P<0.01). Professional identity was negatively correlated with occupational burnout(r=-0.700,P<0.01). Nurses' professional identity partially mediated the relationship between emotional intelligence and occupational burnout,with a mediation effect of -0.409,accounting for 57.61% of the total effect. Conclusion Nurses' emotional intelligence can not only directly affect occupational burnout,but also indirectly affect it through the mediating effect of professional identity. It's recommended that nursing managers pay more attention to the professional burnout of clinical nurses,develop effective support policies,and provide corresponding emotional support.
