Abstract: Objective To explore the mediating effect of job embeddedness between empowering leadership and thriving at work, provide reference for nursing managers to develop relevant intervention measures. Methods From June to August 2022,a convenience sampling method was used to select 289 emergency department nurses from six grade-A tertiary hospitals in Jinan City of Shandong Province as the study subjects. They were investigated by the general information questionnaire, empowering leadership scale, job embeddedness scale, and thriving at work scale, and the data were analyzed. Results The scores of thriving at work, empowering leadership and job embeddedness among emergency department nurses were (51.08±8.49),(46.11±9.33) and (26.60±4.24)points,respectively. The thriving at work was positively correlated with empowering leadership(r=0.559,P<0.01),and job embeddedness(r=0.515,P<0.01),while the empowering leadership was positively correlated with job embeddedness(r=0.561,P<0.01). The job embeddedness played a partial mediating role between empowering leadership and thriving at work (β=0.171,P<0.01),with the mediation effect accounting for 25.9% of the total effect. Conclusion The empowering leadership can indirectly affect thriving at work by influencing job embeddedness, and the nursing managers should take targeted measures to improve the empowering leadership perception level and job embeddedness of emergency department nurses,so as to improve nurses' thriving at work and promot their professional growth and development.
