Abstract:

Objective To explore the current status of young teachers' perceptions of transformational leadership, organizational climate, work autonomy, and organizational commitment in higher vocational colleges, and analyze the mediating roles of organizational climate and work autonomy. Methods From March 2025 to June 2025,a survey was conducted on in-service young teachers aged 45 and above from three vocational colleges in Tianjin City. The survey was conducted using a combination of online and offline questionnaire methods, using scales for transformational leadership, organizational climate, work autonomy, and organizational commitment. Data analysi. Methods involved reliability testing, correlation analysis, regression analysis, and mediation effect analysis. Results A total of 350 young teachers were surveyed, with a score of (82.35±12.48)points for perceived transformational leadership,(75.62±10.73)points for organizational climate,(43.47±11.29)points for work autonomy, and (84.18±13.02)points for organizational commitment. Perceived transformational leadership was significantly positively correlated with organizational commitment, organizational climate, and work autonomy(r=0.562,0.534,0.521,all P<0.01). Organizational climate and work autonomy were significantly positively correlated with organizational commitment(r=0.615,0.648,both P<0.01). The mediation effect analysis indicated that organizational climate and work autonomy partially mediated the relationship between perceived transformational leadership and organizational commitment, accounting for 41.24% of the total effect. Conclusion Young teachers in higher vocational colleges show relatively high levels of perceived transformational leadership, organizational climate, work autonomy, and organizational commitment. The findings support social exchange theory and psychological contract theory, highlighting that organizational climate and work autonomy,as psychosocial variables, play important mediating roles in the influence of leadership. Schools can enhance organizational commitment by strengthening leadership, fostering a positive organizational climate, and promoting teacher autonomy to meet teachers’ psychological needs.
