Mediating role of psychological resilience in the relationship between work environment and career success among standardized training nurses

Abstract:

Objective To explore the current status of career success among standardized training nurses and the mediating effect of related factors,in order to provide theoretical support for the development of management policies for this group. Methods In December 2023,standardized training nurses from two tertiary hospitals in Chengdu City were selected as study participants. Data were collected using the nurses' psychological resilience scale,the nursing work environment scale,and the career success scale. Statistical analysis were conducted to evaluate the results. Results Among the 215 standardized training nurses surveyed,the mean score for career success was (34.71±6.77)points,psychological resilience was (80.93±14.21)points,and work environment was (92.26±10.12)points. Univariate analysis indicated that monthly salary and whether the nurse had received psychological training were significantly associated with the differences in work environment scores(all P<0.05). Gender,age,education level,monthly salary, and psychological training were significantly associated with the differences in psychological resilience scores(all P<0.05). Education level,monthly salary and psychological training also showed significant differences in career success scores(all P<0.05). Mediation analysis revealed that psychological resilience played a mediating role in the relationship between work environment and career success,accounting for 33.85% of the total effect. Conclusion Nursing managers should focus on improving the practice environment and enhancing psychological resilience of standardized training nurses to foster their career success,and promoting the stable development of both individual nurses and the nursing workforce.
