心理资本在感控专职人员挑战性-阻碍性压力源与工作绩效间的中介效应

Mediation of psychological capital on challenge-hindrance stressor and work performance of full-time infection prevention and control practitioners

摘要: 目的 了解感控专职人员工作绩效现状,并探讨心理资本在感控专职人员挑战性-阻碍性压力源与工作绩效间的中介效应。方法 采用便利抽样法,于2021年11月选取安徽省112所医院的415名感控专职人员为调查对象,运用一般情况调查表、挑战性-阻碍性压力源量表、心理资本问卷、工作绩效量表进行问卷调查,并对数据进行分析。结果 415名感控专职人员的挑战性压力源、阻碍性压力源、心理资本、工作绩效总分分别为(22.65±4.58)、(13.68±4.24)、(103.71±15.60)、(45.01±6.16)分。相关分析显示,挑战性压力源与工作绩效、心理资本呈正相关(r=0.302、0.293,均P<0.01),阻碍性压力源与工作绩效、心理资本呈负相关(r=-0.247、-0.357,均P<0.01),心理资本与工作绩效呈正相关(r=0.791,P<0.01)。心理资本在挑战性压力源与工作绩效间发挥部分中介效应,在阻碍性压力源与工作绩效间发挥完全中介效应。结论 心理资本在感控专职人员挑战性-阻碍性压力源与工作绩效间存在中介效应。医院管理者应重视压力性质,积极提高感控专职人员的心理资本水平,从而促进工作绩效水平的提升。

Abstract: Objective To understand the status quo of work performance of full-time infection prevention and control practitioners(IPCP),explore mediation of psychological capital on challenge-hindrance stressor and work performance of IPCP. Methods In November 2021,415 full-time IPCP in 112 hospitals of Anhui Province were selected by the convenience sampling method,they were investigated by the general situation questionnaire,challenge-hindrance stressor scale,psychological capital questionnaire and work performance scale,and the data were analyzed. Results The total scores of challenge stressor,hindrance stressor,psychological capital and work performance of 415 full-time IPCP were (22.65±4.58),(13.68±4.24),(103.71±15.60) and (45.01±6.16)points,respectively. The correlation analysis showed that challenge stressor was positively correlated with work performance and with psychological capital(r=0.302,0.293,both P<0.01),hindrance stressor was negatively correlated with work performance and with psychological capital(r=-0.247,-0.357,both P<0.01),and psychological capital was positively correlated with work performance(r=0.791,P<0.01). The psychological capital played a partial mediating effect between challenge stressor and work performance,and a complete mediating effect between hindrance stressor and work performance. Conclusions The psychological capital plays a mediating effect between challenge-hindrance stressor and work performance of full-time IPCP. Hospital managers should focus on the character of stressor,and actively improve the psychological capital level of full-time IPCP,so as to promote the improvement of work performance level.
