天津市三级甲等医院护士职业抱负与进修需求及职业认同的相关分析

摘要: 目的 了解天津市三级甲等医院护士职业抱负现状,探索其与护士进修需求及职业认同感间的相关性,为实现天津市三级甲等医院护士职业抱负提供参考和方向。方法 于2023年4—7月,采用便利抽样法抽取天津市3所三级甲等医院共368名护士作为研究对象,采用一般资料调查表、职业抱负量表(career aspiration scale,CAS)、护士进修需求量表(demands assessment scale of refresher nurses,DASRN)、职业认同量表(occupational identity scale,OIS)进行问卷调查,并对数据进行分析。结果 天津市三级甲等医院护士职业抱负总分为(26.27±8.01)分,护士进修需求总分为(85.33±14.28)分,职业认同感总分为(116.60±22.83)分,三者均处于中等偏上水平。是否为独生子女、是否有提升学历的计划、是否有明确的职业规划及是否参与过科研的护士CAS总分比较,差异均有统计学意义(均P<0.05)。护士职业抱负与进修需求(r=0.307,P<0.05)及职业认同感(r=0.565,P<0.01)均呈正相关。结论 天津市三级甲等医院护士职业抱负、进修需求及职业认同感水平均较高,但仍具有一定的提升空间。建议医院护理管理者帮助护士提升自身学历,鼓励支持护士积极参与科研项目,提供多种进修途径,提高护士的职业认同感,使护士在工作中更好的施展职业抱负。

Abstract: Objective To understand the current situation of career aspiration among nurses in grade-A tertiary hospitals of Tianjin,explore its correlation with nurses' need for further study and professional identity,so as to provide reference and direction for the realization of nurses' career aspiration among nurses in grade-A tertiary hospitals of Tianjin. Methods From April to July 2023,a total of 368 nurses from three grade-A tertiary hospitals of Tianjin were selected by the convenience sampling method. The questionnaire investigation was performed by the general data questionnaire,career aspiration scale(CAS),demands assessment scale of refresher nurses(DASRN),and occupational identity scale(OIS),and the data were analyzed. Results The total score of career aspiration among nurses in grade-A tertiary hospitals of Tianjin was (26.27±8.01)points,the total score of nurses' need for further study was (85.33±14.28)points,and the total score of professional identity was (116.60±22.83)points,all of which were above the medium level. There were statistically significant differences in the total CAS score among nurses whether she/he is the only child,whether she/he had a plan to improve his education,whether she/he had a clear career plan,and whether she/he had participated in the scientific research(all P<0.05). The career aspiration of nurses was positively correlated with the need for further education(r=0.307,P<0.05) and the sense of professional identity(r=0.565,P<0.01). Conclusions The levels of career aspiration,need for further study and professional identity among nurses in grade-A tertiary hospitals of Tianjin is high,but there is still room for improvement. It is suggested that hospital nursing managers help nurses to improve their academic qualifications,encourage and support nurses to actively participate in scientific research projects,provide a variety of ways for further study,improve nurses' professional identity,and enable nurses to better display their career in work.
