上海市某区社区中医医师心理资本、职业压力对职业倦怠的影响

摘要：

目的了解上海市某区社区中医医师心理资本、职业压力对职业倦怠的影响，分析心理资本在职业压力和职业倦怠间的中介作用，以期为降低社区中医医师职业倦怠提供参考。方法采用方便抽样法，于2025年4—5月采用心理资本量表、职业压力量表和职业倦怠量表对上海市某区157名社区中医医师进行调查，并对数据进行分析。结果中医医师职业压力得分为（61.35±11.98）分，心理资本得分为（87.32±13.13）分，职业倦怠得分为（78.38±17.11）分。社区中医医师职业压力在性别、年龄、工龄、职称、婚姻状况和月收入等方面比较，差异均有统计学意义（均P<0.05）；心理资本在年龄、工龄、职称和月收入等方面比较，差异均有统计学意义（均P<0.05）；职业倦怠在年龄、工龄、职称和月收入等方面比较，差异均有统计学意义（均P<0.05）。社区中医医师职业压力越大，其职业倦怠水平越高（r=0.365，P<0.01）；心理资本水平越高，其职业压力水平越低（r=-0.489，P<0.01）；心理资本水平越大，其职业倦怠水平越低（r=-0.418，P<0.01）。社区中医医师心理资本在职业压力和职业倦怠之间发挥部分中介效应，效应值为0.275，占总效应的44.43%。结论社区中医医师职业压力对职业倦怠产生正向影响，心理资本在两者之间发生部分中介效应，医院管理应降低社区中医医师职业压力，同时采取干预措施提升其心理资本水平，进而降低职业倦怠水平。

Abstract:

Objective To investigate the impact of psychological capital and occupational stress on job burnout among community traditional Chinese medicine physicians in a certain district of Shanghai，and to explore the mediating role of psychological capital between occupational stress and job burnout，aiming to provide references for reducing job burnout among community traditional Chinese medicine physicians. Methods Using convenience sampling，157 community traditional Chinese medicine physicians in a certain district of Shanghai from April to May 2025 were investigated using the psychological capital scale，occupational stress scale，and job burnout scale，and the data were analyzed. Results The mean scores of occupational stress，psychological capital，and job burnout among community traditional Chinese medicine physicians were （61.35±11.98），（87.32±13.13） and （78.38±17.11）points，respectively. Statistically significant differences in occupational stress were observed among community traditional Chinese medicine physicians with respect to gender，age，years of service，professional title，marital status，and monthly income（all P<0.05）. Similarly，statistically significant differences in psychological capital were found in terms of age，years of service，professional title and monthly income（all P<0.05）. There were statistically significant differences in occupational burnout in terms of age，length of service，professional title，and monthly income（all P<0.05）. A higher level of occupational stress was associated with a higher level of job burnout of community traditional Chinese medicine physicians（r=0.365，P<0.01），a higher level of psychological capital was linked to lower levels of both occupational stress and job burnout（r=-0.489，-0.418，both P<0.01）. Psychological capital partially mediated the relationship between occupational stress and job burnout among community traditional Chinese medicine physicians，with an effect value of 0.275，accounting for 44.43% of the total effect. Conclusion Occupational stress had a positive impact on job burnout among community traditional Chinese medicine physicians，while psychological capital partially mediated this relationship. Hospital management should reduce occupational stress of community traditional Chinese medicine physicians and implement interventions to enhance their psychological capital levels，thereby reducing job burnout.
