Abstract: Objective To understand the current situation of self-consistency and congruence between nursing practice environment and job crafting among nursing staff,and to explore the mediating role of self-consistency and congruence between nursing practice environment and job crafting. Methods From January to April 2023,a convenience sampling method was used to conduct a questionnaire survey of 508 nursing staff from three hospitals in Harbin using general information questionnaire,self-consistency and congruence scale,nursing practice environment scale and job crafting scale,and the data were analyzed. Results The self-consistency and congruence score,nursing practice environment score and job crafting score of 508 nurses in Harbin were （105.68±18.74）,（92.74±13.28） and （80.71±11.46）points,respectively. The nursing practice environment of nurses in Harbin was negatively correlated with self-consistency and congruence（r=-0.541,P<0.01）,while positively correlated with job crafting（r=0.477,P<0.01）. The self-consistency and congruence was negatively correlated with job crafting（r=-0.406,P<0.01）. The nursing practice environment had an positive predictive effect on nursing staff in Harbin,and self-consistency and congruence had an intermediary effect between nursing practice environment and job crafting,with the mediating effect of 0.194,accounting for 29.5% of total effect. Conclusion Improving the nursing practice environment and enhancing the ability of self-consistency and congruence can effectively enhance the job crafting of nurses.
