哈尔滨市心内科护士抗逆力、组织承诺和离职意愿的相关性分析

Correlation analysis of resilience,organizational commitment and turnover intention of cardiology nurses in Harbin City

摘要: 目的 了解哈尔滨市心内科护士离职意愿现状并分析其影响因素,为减少心内科护士的离职率提供参考。方法 2024年4—7月,通过便利抽样对哈尔滨市4所三级医院的心内科护士采用一般资料问卷、医护人员抗逆力量表、组织承诺量表和离职意愿量表进行问卷调查,并对数据进行分析。结果 哈尔滨市心内科护士抗逆力得分为(68.73±6.42)分,组织承诺得分为(73.20±6.44)分,离职意愿得分为(14.36±4.06)分;年龄、婚姻状况、职务、月收入、抗逆力和组织承诺是心内科护士离职意愿的影响因素(均P<0.05),共解释总变异的66.1%。结论 哈尔滨市心内科护士离职意愿水平较高,抗逆力和组织承诺感处于中等偏上水平,护理管理者应通过增强心内科护士的抗逆力和组织承诺感,进而减少其离职意愿程度。

Abstract: Objective To understand the current situation of turnover intention among cardiology nurses in Harbin City and analyze its influencing factors,in order to provide reference for reducing the turnover rate of cardiology nurses. Methods From April to July 2024,cardiology nurses in four tertiary hospitals in Harbin City were surveyed by convenience sampling using a general information questionnaire,a healthcare worker resilience scale,an organizational commitment scale,and a turnover intention scale,and the data were analyzed.Results The resilience score of cardiology nurses in Harbin City was (68.73±6.42)points,the organizational commitment score was (73.20±6.44)points,and the turnover intention score was (14.36±4.06)points. Age,marital status,job title,monthly income,resilience,and organizational commitment were the influencing factors of the turnover intention among cardiology nurses,which together explained 66.1% of the total variance. Conclusion The turnover intention among cardiology nurses in Harbin is relatively high,and the resilience and organizational commitment is at a moderate to high level. Nursing managers should reduce the level of turnover intentionof cardiology nurses by enhancing their resilience and organizational commitment.
