授权型领导在急诊科护士技术过载和职业倦怠间的中介作用

Mediating role of empowering leadership in the relationship between technology overload and job burnout among emergency department nurses

摘要:

目的 研究授权型领导在急诊科护士技术过载和职业倦怠间的中介作用,为提高急诊科护士的授权型领导、降低技术过载及缓解职业倦怠提供依据。方法 于2024年10月—2025年1月,采用简单随机抽样法抽取江苏省8家三级甲等综合医院182急诊科护士作为调查对象,采用技术过载量表、授权型领导量表和职业倦怠量表进行调查,并分析三者间的相关性。比较不同因素中技术过载、授权型领导和职业倦怠得分的差异;采用Logistics回归分析急诊科护士技术过载、授权型领导和职业倦怠危险因素;采用AMOS 24.0软件建立结构方程模型,分析授权型领导在技术过载和职业倦怠中的中介作用。结果 急诊科护士技术过载得分为(30.48±6.74)分,授权型领导得分为(35.76±7.12)分,职业倦怠得分为(61.16±10.64)分。急诊科护士技术过载、授权型领导和职业倦怠在年龄、护理工作时长、专业技术层级、婚姻状况及平均月总收入中的差异均有统计学意义(均P<0.05)。年龄≥40岁、护理工作时长≥10年、专业技术层级初级、婚姻状况已婚(离异)、平均月总收入<1.5万元均为急诊科护士技术过载、授权型领导和职业倦怠的独立危险因素(均P<0.05)。急诊科护士技术过载与职业倦怠得分呈正相关(r=0.574,P<0.01),与授权型领导呈负相关(r=-0.486,P<0.01),授权型领导与职业倦怠得分呈负相关(r=-0.469,P<0.01)。授权型领导在技术超载和职业倦怠间发挥部分中介作用,其中介效应值为0.270,占总效应的35.90%。结论 授权型领导在急诊科护士技术过载和职业倦怠间发挥部分中介作用,提高急诊科护士的授权型领导水平和降低技术过载水平有利于降低职业倦怠水平。

Abstract:

Objective To study the mediating role of empowering leadership in the relationship between technology overload and job burnout of emergency department nurses,so as to provide a basis for improving the empowering leadership of emergency department nurses,reducing technology overload and alleviating job burnout. Methods From October 2024 to January 2025,182 emergency department nurses from 8 grade-A tertiary general hospitals in Jiangsu Province were selected as the survey subjects by simple random sampling. The technology overload scale,empowering leadership scale and job burnout scale were used to investigate and analyze the correlation between the three. The differences in technology overload,empowering leadership and job burnout scores among different factors were compared. Logistic regression was used to analyze the risk factors of technology overload,empowering leadership and job burnout of emergency department nurses. A structural equation model was established using AMOS 24.0 software to analyze the mediating role of empowering leadership in technology overload and job burnout. Results The scores of technical overload,empowering leadership and job burnout of emergency department nurses were (30.48±6.74),(35.76±7.12) and (61.16±10.64)points,respectively. There were statistically significant differences in the scores of technical overload,empowering leadership and job burnout among emergency department nurses with different age,nursing working hours,professional and technical level,marital status and average monthly income among emergency department nurses(all P<0.05). Age ≥40 years,nursing working hours ≥10 years,junior professional and technical level,married(divorced) marital status and average monthly income <15 000 yuan were independent risk factors for technical overload,empowering leadership and job burnout of emergency department nurses(all P<0.05). The technical overload of emergency department nurses was positively correlated with the job burnout score(r=0.574,P<0.01),and negatively correlated with empowering leadership(r=-0.486,P<0.01). The empowering leadership was negatively correlated with the job burnout score(r=-0.469,P<0.01). The empowering leadership played a partial mediating role between technical overload and job burnout,with a mediating effect value of 0.270,accounting for 35.90% of the total effect. Conclusion The empowering leadership played a partial mediating role between the technical overload and job burnout of emergency department nurses. Improving the empowering leadership level of emergency department nurses and reducing the technical overload level are conducive to reducing the level of job burnout.
