新入职护士转型冲击、管理者毒性领导行为与无法忍受不确定性的相关性分析

Correlation analysis of transition shock,toxic leadership behaviors of managers,and intolerance of uncertainty among newly graduated nurses

摘要:

目的 了解新入职护士的转型冲击、管理者毒性领导行为以及无法忍受不确定性的现状并分析二者与无法忍受不确定性之间的关系,为今后制定更有针对性的干预方案,稳定临床护士队伍和减少人才流失,从而为临床护士队伍的建设提供参考依据。方法 2024年11—12月,采用方便抽样法使用一般资料调查表、转型冲击量表、管理者毒性领导行为量表和简明无法忍受不确定性量表对贵州省6家三级甲等医院的227名新入职护士进行调查,并对数据进行分析。结果 227名新入职护士转型冲击得分为(89.28±6.39)分,管理者毒性管理行为得分为(83.99±9.31)分,无法忍受不确定性得分为(36.75±5.10)分,转型冲击、管理者毒性领导行为均与无法忍受不确定性呈正相关(r=0.474、0.491,均P<0.05),护士的性别、收入满意度、夜班个数、转型冲击、管理者毒性领导行为均是无法忍受不确定性的影响因素(均P<0.05)。结论 管理层应根据无法忍受不确定性的影响因素制订针对性的干预策略,提升新入职护士对职业的不确定性,以减少护理人才的流失。

Abstract:

Objective To investigate the current status of transition shock,toxic leadership behaviors of managers,and intolerance of uncertainty among newly graduated nurses,and to further explore the relationships between these factors and intolerance of uncertainty,in order to develop more targeted intervention plans in the future,stabilize the clinical nursing team and reduce talent loss,and provide reference for the construction of the clinical nursing team. Methods From November to December 2024,a convenience sampling method was used to survey 227 newly graduated nurses from six grade-A tertiary hospitals in Guizhou Province. Data were collected using a general information questionnaire,the transition shock scale,the toxic leadership behaviors of nurse managers scale,and the short intolerance of uncertainty scale,and were then analyzed. Results The mean scores for transition shock,toxic leadership behaviors of managers,and intolerance of uncertainty among newly graduated nurses were (89.28±6.39),(83.99±9.31),and (36.75±5.10)points,respectively. The transition shock and toxic leadership behaviors of managers were both positively correlated with intolerance of uncertainty(r=0.474,0.491,both P<0.05). The nurse's gender,income satisfaction,number of night shifts,transition shock,and toxic leadership behaviors of managers were all influencing factors for intolerance of uncertainty(all P<0.05). Conclusion The gender,income satisfaction,number of night shifts,transition shock,and toxic leadership behaviors of managers are all influencing factors for intolerance of uncertainty of 227 newly graduated nurses. Management should develop targeted intervention strategies to enhance newly graduated nurses' tolerance of uncertainty and reduce the turnover of nursing talent.
