规范化培训护士心理韧性在工作环境与职业生涯成功的中介效应

摘要:

目的 探讨规范化培训护士心理韧性、工作环境、职业生涯成功现状及其中介效应,旨在为规范化培训护士管理方针制定提供部分理论支持。 方法 2023年12月,选择成都市2家三级医院规范化培训护士为调查对象,选择一般资料表、护士心理韧性量表、护理工作环境量表、职业生涯成功量表开展调查,并对数据进行统计分析。 结果 215名规范化培训护士职业生涯成功总分为(34.71±6.77)分,心理韧性总分为(80.93±14.21)分,工作环境总分为(92.26±10.12)分。单因素分析显示,不同月工资、是否接受心理培训的规范化培训护士工作环境得分比较,差异均有统计学意义(均P<0.05);不同性别、年龄、学历、月工资、是否接受心理培训的规范化培训护士心理韧性得分比较,差异均有统计学意义(均P<0.05);不同学历、月工资、是否接受心理培训的规范化培训护士职业成功得分比较,差异均有统计学意义(均P<0.05)。中介效应分析显示,心理韧性在规范化培训护士工作环境与职业生涯成功间具备中介效应,占比为33.85%。 结论 针对规范化培训护士,护理管理者应积极改善其执业与实践环境,提升心理韧性水平,激发规范化培训护士职业生涯成功,促进个人与护理队伍的稳定发展。

Abstract:

Objective To explore the current status of career success among standardized training nurses and the mediating effect of related factors,in order to provide theoretical support for the development of management policies for this group. Methods In December 2023,standardized training nurses from two tertiary hospitals in Chengdu City were selected as study participants. Data were collected using the nurses' psychological resilience scale,the nursing work environment scale,and the career success scale. Statistical analysis were conducted to evaluate the results. Results Among the 215 standardized training nurses surveyed,the mean score for career success was (34.71±6.77)points,psychological resilience was (80.93±14.21)points,and work environment was (92.26±10.12)points. Univariate analysis indicated that monthly salary and whether the nurse had received psychological training were significantly associated with the differences in work environment scores(all P<0.05). Gender,age,education level,monthly salary, and psychological training were significantly associated with the differences in psychological resilience scores(all P<0.05). Education level,monthly salary and psychological training also showed significant differences in career success scores(all P<0.05). Mediation analysis revealed that psychological resilience played a mediating role in the relationship between work environment and career success,accounting for 33.85% of the total effect. Conclusion Nursing managers should focus on improving the practice environment and enhancing psychological resilience of standardized training nurses to foster their career success,and promoting the stable development of both individual nurses and the nursing workforce.
