Objective To investigate the current status of job satisfaction,occupational burnout and turnover intention among rural doctors,analyze differences based on demographic variables and explore the relationship between the three,and propose practical measures and strategies to improve job satisfaction,reduce occupational burnout,and alleviate turnover intention among rural doctors. Methods From February to May 2024,a stratified cluster sampling method was used to select 251 rural doctors from three counties and four districts in Huizhou City as survey subjects. The t-tests and ANOVA were performed for inter-group comparisons,and correlation and multiple linear regression analysis were used for multifactor analysis. Results The overall job satisfaction score of the surveyed rural doctors was(63.77±8.54)points,indicating a moderate level of satisfaction. The overall job burnout score was (43.17±18.69)points,indicating a low level of job burnout. The turnover intention score was (8.10±4.16)points,indicating a moderate level of turnover intention. The comparison of job satisfaction scores and occupational burnout scores among rural doctors with different health conditions showed statistically significant differences(both P<0.05). There was a statistically significant difference in the turnover intention scores of rural doctors with different income levels(P<0.05). The five dimensions of job satisfaction were negatively correlated with the three dimensions of occupational burnout,and negatively correlated with turnover intention(all P<0.05). The three dimensions of job burnout were positively correlated with turnover intention(all P<0.05). Multiple linear regression analysis showed that overall satisfaction,welfare satisfaction,and career development satisfaction predicted occupational burnout(all P<0.05),welfare satisfaction had predictive effects on turnover intention(P<0.05),and depersonalization and low sense of accomplishment within occupational burnout had predictive effects on turnover intention(both P<0.05). Conclusion The rural doctors in Huizhou City have a moderate level of job satisfaction,low occupational burnout,and a moderate level of turnover intention. The job satisfaction is negatively correlated with occupational burnout and turnover intention,while occupational burnout is positively correlated with turnover intention. Overall satisfaction,welfare satisfaction,and career development satisfaction are the main dimensions affecting occupational burnout. Welfare satisfaction,depersonalization,and low sense of accomplishment are important dimensions affecting turnover intention.
